Furthermore let individual learning results shift to use by organization, turn into organizational learning results, and promote enterprise effects. About encourage “ability” is come from exploitation of individual potentiality─ “person mastery” and “improving mental models”. When an individual forever innovating, overtaking or learning, emotional tension usually accompanies creative tension. Frequently people aren’t aware of falling into “shifting the burden” dynamic by operating conflict to deal with structural conflict. This study infers through operating emotional intelligence an individual could promote creative tension; reduce emotional tension and defensive routine which are come from an individual proceed “person mastery” and “improving mental models”. An individual promotes growth himself and adjusts himself through doing introspection of consciousness to emotional response. Let an individual yield twice the result with half the effect and more smooth in the process of proceeding learning and innovation. Organizational employees’ promotion of learning ability would appear on work performance themselves in addition. Furthermore, building suitable mechanism about organizational culture, trust and incentive will prompt organizational employees to value innovation, learning and share of knowledge; it also could strengthen and stimulate innovative action, and appear on work performance further. The major discovery of this study list as follows. 1.There are better promotional effect to his learning ability, if individual emotional intelligence. 2.An individual appear better work performance, if his learning ability is better. 3.Organizational environment exist moderating effect in individual ability appear on work performance. 4.Individual intent exist moderating effect in individual ability appear on work performance. 5.Personality exists moderating effect in emotional intelligence influence learning ability. 6.Personality exists moderating effect in individual ability appear on work performance.
