Previous researches have pointed out that our vocational education have trained many automobile professionals, however, in traditional way of thinking, the social status and living quality of the car repair technicians are relatively low. Most people did not want to get involved in car repair work. Therefore, the car repair personnel must try hard to construct a working environment that may initiate and keep the workers to respect and love their jobs so that the car repair technicians are willing to stay with the organization and contribute their expertise.
This research has taken technicians of two famous automobile dealers at Southern Taiwan as the research objects to understand the situation of their job satisfaction, organizational commitment and professional commitment to their organization and car maintenance expertise. Further, to investigate the difference of personal attribution, job characteristic, and leadership style toward job satisfaction, organizational commitment and professional commitment. Finally, this research has inspected the impact of the job satisfaction to organizational commitment and professional commitment and their mutual relations. This research has applied questionnaire. There are total 450 questionnaires have been sent out, of which, 337 questionnaires are effective; the effective return rate is 74.9%. The obtained data applies descriptive statistics analysis, reliability analysis, one-way ANOVA, correlation analysis, regression analysis etc., statistics methods to prove. The research results are as followings:
1.The scores of the job satisfaction, organizational commitment and professional commitment of the automobile technicians are above the standard, of which, the internal satisfaction, the intention to work for the organization, and the intention to work for the profession are the highest; while the degree of external satisfaction, the tendency to stay for the organization, and the tendency to stay for the profession are relatively low.
2.The educational background of the automobile technicians has no apparent difference to the job satisfaction, organizational commitment and professional commitment, and the age and marital status have no apparent difference to the job satisfaction, organizational commitment and professional commitment; the rest personal attribution has presented apparent difference to the job satisfaction, organizational commitment and professional commitment.
3.The autonomy and task significance of job characteristics have apparent and positive impact to internal satisfaction; the autonomy, task significance and feedback have apparent and positive impact to external satisfaction, while the skill variety has apparent negative impact to external satisfaction.
4.The task significance and feedback of job characteristics have apparent and positive impact to organizational commitment; the task significance has apparent and positive impact to professional commitment.
5.The supervisor’s consideration and initiating structure leadership style have apparent and positive impact to job satisfaction, organizational commitment and professional commitment.
6.The job satisfaction of automobile technicians has apparent and positive impact to organizational commitment and professional commitment. The correlation between professional commitment and job satisfaction is lower than that of the correlation between organizational commitment and job satisfaction.
7.To summarize, the organizational commitment of automobile technicians has apparent and positive impact to professional commitment, while high organizational commitment brings out high professional commitment.
At last, this research has made suggestion based on the results of empirical research for the future reference of automobile industries, automobile technicians and consequent researchers.
