Occupational Psychology This study was intended to develop two inventories. One was to measure the Desired Roles of managers — the pattern of behavior they would like, ideally, to exhibit as managers. The other was to measure the Demanded Roles of managerial positions — the behavior pattern expected of managers filling a given managerial slot. The inventories were to have two major characteristics. First, the items in the inventories were to consist of specific managerial behaviors rather than of general questions about ways of behaving. Second, the scale scores were to be in the same metric; this would, allow discrepancies between Desired and Demanded Role to be determined with some precision. To develop the inventories, nine a priori dimensions of managerial behavior were defined from (a) a literature review and (b) sessions held with managers. Items were then written by managers to tap those dimensions. Inventories were constructed from the items and were administered to a diverse group of managers and their supervisors. The Desired Role inventory was administered to 268 managers and the Demanded Role inventory to 132 supervisors. Analyses of the responses indicated (a) that seven of the nine a priori dimensions were measured with some success (internal consistencies in the high .60's and .70's) and (b) that the scales from the two inventories were in the same metric. The relationship of a manager's Desired Role to the Role Demands evaluation made by his or her supervisor was examined. It was found that the two were relatively independent. Discrepancies between Desired and Demanded Role were calculated for each manager and were correlated with his or her (a) satisfaction, (b) perceptions of workload, and (c) rated performance. No strong relationships were found. It was impossible in the context of this study to determine whether the low level of the relationships between the two inventories and with the criterion variables was due to lack of validity of the inventories or to real aspects of managerial positions. It was suggested, however, that the operations used to develop the inventories provided strong evidence for their validity.
